Coachee: Nominee from Boost Female Senior Leadership program
Company A recently nominated five candidates for their Boost Female Senior Leadership program. The candidates were all hi-potentials from senior roles across several departments within the organization. The company was looking for a development program that can assist these individuals to overcome their personal challenges and prepare for future leadership roles.
When GloCoach was selected by Company A as their talent development partner, we formed a 360 Team and performed an in-depth analysis to get a baseline perspective of each individual’s situation. This included a Pre-Coaching Discovery interview for each coachee and 1-2 interviews from the 360 Team using the GloCoach Talent Builder Matrix to identify their behavioral strengths and weaknesses.
When working with Wanda* 1 , one of the program participants, we identified the following competencies as barriers for her growth and success:
Team Management
Wanda is apparently using an intuitive, unconscious approach when working with teams. This sometimes results in disorganized teamwork, lowering output and decreasing the overall energy level of her team. This is a roadblock for Wanda to lead larger, higher-level teams.
Thinking Inclusively
Wanda works with several people, including her teammates, leaders from other departments, and other stakeholders. She struggles to take into account everyone’s needs, prioritize hers and her team’s workload and strategically align their goals with those of the company.
Leadership Readiness
As a high-potential candidate, Wanda is aware of the technical and soft skills required for higher-level roles but may not understand exactly how to apply and develop these capabilities. She is eager to develop herself, but unsure where to begin.
During the pre-coaching analysis we collected data related to functional role, objectives, areas for growth, and personal preferences. Based on this data, the GloCoach MatchStar algorithm identified 3 coaches as best fits for Wanda. A “chemistry call” was arranged for Wanda to vet the coaches, after which she chose Brian.
During the first session, Brian dug deeper to understand more about Wanda’s challenges and expectations. They examined the situation from all angles, taking into account the feedback collected from Wanda’s 360 Team. At the end of the session, they reached consensus to focus on 3 SMART goals to overcome the challenges she was facing.
Goal 1: Team Management
Take a more conscious, intentional approach to working with teams, building relationships, and
engaging and energizing her reports. Use a self-management approach with the team to clarify
thinking and behavior, combining self-observation, self-reflection, and self-correction.
Impact: After 12 sessions, Wanda was able to use her new skills to build a higher-energy team.
Through several discussions with Brian, Wanda learned to take more notice of the elements that
makes each person “tick” and to observe and repeat what works with each member of her
team. She also began to explore new and sophisticated ways to lead the team by applying
some of the frameworks to her work. Her overall competency improved from 4 to 9 on a 10-
point scale.
Goal 2: Thinking Inclusively
Develop the capability to use and apply disciplined methods for evoking and reconciling diverse viewpoints, and strategically prioritize these needs to add value for the company as a whole.
Impact: During her coaching sessions, Wanda explored current development strategies to
create a culture that fostered high performance. This comprised a culture of inclusion and
giving by evoking, understanding and creatively consolidating diverse viewpoints in support of
the common interest of her team, other departments, and the company as a whole. She also
began to encourage requests and offers for help, and commitments to deliver results. Her
overall competency improved from 5 to 7 on a 10-point scale.
Goal 3: Leadership Readiness
Identify and develop the capabilities required at higher levels, thus increasing her readiness for
more senior roles. Use strategic frameworks to improve operations while moving towards the
ideal vision and improve the company’s relative competitive position.
To increase the retention and effectiveness of the coaching, assignments were given to Wanda
by Brian after each session. These were just as important as the actual coaching and helped to
stimulate Wanda to think critically and reflect on the actions/methods to be applied.
Impact: Wanda has identified the technical and functional requirements for higher-level
positions. She has made significant progress in assessing, isolating, clarifying and specifying
her developmental needs, goals and strategies. She has also begun to understand the nature
and requirements to prepare for her next leadership role. Her overall competency improved
from 5 to 9 on a 10-point scale.
